Learning Goal Orientation's Effect on Innovative Behaviors of Manufacturing Industry R and D Employees: The Mediating Effect of Work Engagement and The Moderating Effect of Job Characteristics

This study aims to explore the effect of learning goal orientation on the innovative behavior for R and D employees at manufacturing industries, the mediating effect of work engagement, and the moderating effecti of job characteristics. This study carried out the survey of 320 manufacturing industry R and D employees. The major findings of the empirical research are as follows: First, learning goal orientation has significant positive influence on work engagement. Second, learning goal orientation has significant positive influence on innovative behavior. Third, work engagement has the partial mediating effect on the relationship between learning goal orientation and innovative behavior. Fourth, skill variety, task identity, and autonomy among job characteristics have the moderating effect on the relationship between learning goal orientation and work engagement. The study makes a valuable contribution to the R and D employees literature by addressing the mediating effect of work engagement and the moderating effect of job characteristics.
