The Hierarchical Linear Relationship among Protean Career Attitudes, Individual Characteristics, and Organizational Characteristics of Office Workers in Large Corporations

The purpose of this study lies in determining the protean career attitudes of clerical employees at large corporations in South Korea and the hierarchical relationship between individual characteristics and organizational characteristics. As for the instrument of investigation, surveys consisting of employees' protean career attitudes, individual characteristics(demographic characteristics, occupational characteristics, ego-identity, adaptability), and organizational characteristics(organizational structure, fairness in personnel management, organizations' perception of support, continuous learning culture) were used. 660 surveys were distributed to 33 large private corporations. From among these, surveys completed by 463 staff members from 31 large private corporations were used in the final analysis. As for data analysis, HLM 6.0 for Windows program were used to conduct the hierarchical linear model(HLM). The results of the present study were as follow. First, as for differences in protean career attitudes found among clerical employees at large private corporations, individual characteristic variables must be taken into consideration at first. However, because there were significant differences on the organizational level, differences in protean career attitudes must be explained also in terms of organizational characteristic variables. Second, from among individual characteristic variables, sex, educational background, position, voluntary department transfers, ego-identity, learning adaptability, and interpersonal adaptability had a significant effect on employees' protean career attitudes. Third, from among organizational characteristic variables, organizational structure had a significant effect on employees' protean career attitudes. Based on the results of this study we propose recommendations for follow-up research.
